I think older than 21 will be a lot harder for training..

My 23yo PG trains somewhat slower compared to my 20yo SG and my other 18yo trainees. So I would call it a big difference.

so how do players age? for real per year or every season they get older

Every season during the offseason (so just before each season begins) every player (except retired players and new draftees) will age an extra year.
